Abstract
The productivity of lecturers in producing scientific works is a key indicator of university quality, especially in the digital age. Indonesia's contribution to the development of global science is still limited compared to neighboring countries. This condition confirms the existence of fundamental issues that need further examination, particularly regarding internal factors influencing faculty productivity, specifically internal factors such as digital literacy, interpersonal communication, and reward systems, as well as the role of motivation as a mediator. This study aims to directly and indirectly examine the influence of digital literacy, interpersonal communication, and recognition through motivation on lecturer productivity at private universities in the Tangerang Raya area. The research method used is quantitative with a survey approach. The number of respondents is 175. Data collection was carried out through questionnaires that had been tested for validity and reliability. Data analysis was conducted using Partial Least Squares (PLS)-based Structural Equation Modeling (SEM) techniques. The research results indicate that all hypotheses were accepted. First, the values of the digital literacy coefficient (0.383), interpersonal communication (0.401), and recognition (0.253) have a significant positive effect on lecturers' work motivation. Second, the coefficient values of the four variables, namely digital literacy (0.165), interpersonal communication (0.211), recognition (0.390), and motivation (0.279), have a significant positive effect on lecturers' productivity. Third, mediation analysis shows that motivation significantly mediates the influence of the three variables on productivity, with the category of partial mediation. The f-square results indicate that the structural effect is at a low to moderate level. The R² value for motivation is 0.478, and for productivity it is 0.525, which means the model has moderate predictive power. The Q² values of 0.449 (motivation) and 0.457 (productivity) confirm the model's adequate predictive accuracy. A GoF value of 0.561 indicates that the model has a high degree of fit in explaining the relationships between variables. This research has important implications for universities in promoting digital literacy, the quality of interpersonal communication, and reward systems to enhance faculty motivation and productivity in producing scientific works. This research impacts the improvement of higher education quality in Indonesia by optimizing the potential of lecturers as agents of change and knowledge producers.

Kondisi ini menegaskan adanya permasalahan mendasar yang perlu ditelaah lebih jauh, terutama terkait faktor internal yang memengaruhi produktivitas dosen, khususnya yang bersifat internal seperti literasi digital, komunikasi interpersonal, dan sistem penghargaan, serta peran motivasi sebagai mediator. Penelitian ini bertujuan untuk menguji secara langsung maupun tidak langsung pengaruh literasi digital, komunikasi interpersonal, penghargaan melalui motivasi terhadap produktivitas dosen pada Perguruan Tinggi Swasta wilayah Tangerang Raya. Metode penelitian yang digunakan adalah kuantitatif dengan pendekatan survei. Jumlah responden sebanyak 175 responden. Pengumpulan data dilakukan melalui kuesioner yang telah diuji validitas dan reliabilitasnya. Analisis data menggunakan teknik Structural Equation Modeling (SEM) berbasis Partial Least Squares (PLS). Hasil penelitian menunjukkan bahwa seluruh hipotesis diterima. Pertama, nilai koefisien literasi digital (0,383), komunikasi interpersonal (0,401), dan penghargaan (0,253) berpengaruh positif signifikan terhadap motivasi kerja dosen dan. Kedua, nilai koefisien keempat variabel yaitu literasi digital (0,165), komunikasi interpersonal (0,211), penghargaan (0,390), dan motivasi (0,279) berpengaruh positif signifikan terhadap produktivitas dosen. Ketiga, analisis mediasi menunjukkan motivasi memediasi secara signifikan berpengaruh tidak langsung positif literasi digital, komunikasi interpersonal, penghargaan terhadap produktivitas, dengan kategori partial mediation. Hasil f-square menunjukkan efek struktural berada pada tingkat rendah hingga sedang. Nilai R² untuk motivasi sebesar 0,478 dan untuk produktivitas sebesar 0,525, yang berarti model memiliki kekuatan prediksi sedang. Nilai Q² sebesar 0,449 (motivasi) dan 0,457 (produktivitas) mengonfirmasi akurasi prediksi model yang memadai. Nilai GoF sebesar 0,561 menunjukkan bahwa model memiliki kecocokan yang tinggi dalam menjelaskan hubungan antar variabel. Penelitian ini memberikan implikasi penting bagi perguruan tinggi dalam mendorong peningkatan literasi digital, kualitas komunikasi interpersonal, serta sistem penghargaan guna meningkatkan motivasi dan produktivitas dosen dalam menghasilkan karya ilmiah. Penelitian ini berdampak pada peningkatan mutu pendidikan tinggi di Indonesia melalui optimalisasi potensi dosen sebagai agen perubahan dan penghasil ilmu pengetahuan. | |||||||||
