Abstract

Employee performance is a key factor that determines the effectiveness and efficiency of public services. This study identifies integrity and adaptability as the main factors presumed to influence employee performance. The novelty of this research lies in the inclusion of organizational support as a moderating variable in the relationship between integrity and adaptability and employee performance. This study adopts a quantitative approach. The research subjects are civil servants at the Regional Revenue Agency (Bapenda) of Serang Regency, with a total of 110 respondents selected through total sampling. Data were collected using a questionnaire based on a rating scale from 1 to 10 and analyzed using a moderation model with SmartPLS4. The results of hypothesis testing indicate that: (1) integrity has a positive and significant effect on employee performance; (2) adaptability has a negative but insignificant effect on employee performance, suggesting that higher adaptability alone is insufficient to enhance performance; (3) organizational support has a positive and significant effect on employee performance; (4) organizational support positively moderates the relationship between integrity and employee performance; and (5) organizational support also positively moderates the relationship between adaptability and employee performance. The study concludes that organizational support is the most influential variable in improving employee performance and acts as a quasi-moderating variable that strengthens the effects of integrity and adaptability on employee performance.

Additional Information: Kinerja pegawai menjadi faktor kunci yang menentukan efektivitas dan efisiensi, pelayanan publik. Penelitian ini menentukan integritas dan kemampuan adaptasi sebagai faktor yang diduga mempengaruhi kinerja pegawai. Kebaharuan penelitian adalah digunakannya dukungan organisasi sebagai pemoderasi pada hubungan integritas dan kemampuan adaptasi terhadap kinerja pegawai. Penelitian ini menggunakan metode kuantitatif. Objek penelitian adalah Aparatur Sipil Negara pada Badan Pendapatan Daerah Kabupaten Serang dengan jumlah sampel diteliti sebanyak 110 orang (total sampling). Pengumpulan data menggunakan kuesioner skala penilaian angka 1 hingga 10 yang kemudian di analisa menggunakan model moderasi dengan SmartPLS4. Berdasarkan hasil pengujian hipotesis diketahui (1) terdapat pengaruh positif dan signifikan integritas terhadap kinerja pegawai; (2) terdapat pengaruh negatif tidak signifikan kemampuan adaptasi terhadap kinerja pegawai; (3) terdapat pengaruh positif dan signifikan dukungan organisasi terhadap kinerja pegawai; (4) terdapat moderasi positif dukungan organisasi pada hubungan integritas terhadap kinerja pegawai; serta (5) terdapat moderasi positif dukungan organisasi pada hubungan kemampuan adaptasi terhadap kinerja pegawai. Penelitian ini menyimpulkan bahwa dukungan organisasi menjadi variabel yang memiliki pengaruh paling besar terhadap kinerja pegawai, dan dukungan organisasi berperan sebagai variabel moderasi semu yang memperkuat hubungan integritas dan kemampuan adaptasi terhadap kinerja pegawai.
