Resources (HR). In this context, the performance of lecturers as human
capital is the primary determinant of the academic organization's success.
Preliminary observations at La Tansa Mashiro University indicate that
lecturer performance is not yet optimal, as suggested by issues in teamwork,
interpersonal communication, and the level of competency. Previous studies
have widely examined the partial effect of these three variables on
performance, but there remains a research gap. Not many studies have
specifically explored the role of competency as a mediating variable in the
relationship between teamwork and interpersonal communication and lecturer
performance, especially in the context of higher education. This research aims
to fill that gap and provide data-driven practical solutions to comprehensively
enhance lecturers' academic performance.
The main objective of this study is to deeply analyze the structural
model connecting these variables. Specifically, this research seeks to test
several hypotheses: first, to analyze the direct effect of teamwork on lecturer
performance; second, to analyze the direct effect of interpersonal
communication on lecturer performance, and third, to analyze the direct
effect of lecturer competency on lecturer performance. Furthermore, another
important objective is to test the indirect effect of teamwork on lecturer
performance through lecturer competency, as well as the indirect effect of
interpersonal communication on lecturer performance through lecturer
competency.
A quantitative approach using a survey method was employed in this
study. The study population comprised all 121 permanent lecturers at La
Tansa Mashiro University. The research sample was determined using the
Slovin formula with a 5% error rate, yielding a sample size of 93 lecturers.
The sampling technique applied was simple random sampling to ensure fair
representation of the population. Data were collected through a questionnaire
instrument using a 1-5 Likert scale, the validity and reliability of which have
been tested. For data analysis, the Structural Equation Modeling (SEM)
method based on Partial Least Squares (PLS) was utilized with the aid of the
SmartPLS 4 software, which is effective for testing the structural model
(inner model) and the direct and indirect effects among variables.
The results of the SEM analysis demonstrate significant findings.
Teamwork (β=0.186; t=2.203; p=0.014) and interpersonal communication
(β=0.105; t=1.741; p=0.041) both have a positive and significant direct effect
on lecturer performance. Moreover, lecturer competency exhibits a much stronger and more significant direct effect on performance (β=0.719; t=7.201;
p=0.000).In addition, it is proven that teamwork (β=0.444; t=5.796; p=0.000)
and interpersonal communication (β=0.264; t=3.903; p=0.000) also have a
positive and significant indirect effect on performance through lecturer
competency. The R2 value for performance is 0.850 (strong category) and the
R
2 for competence is 0.648 (moderate category), indicating that the proposed
model has excellent predictive power.
Based on the analysis results, several main conclusions can be
drawn. First, overall, teamwork, interpersonal communication, and lecturer
competency make a significant and positive contribution to improving
lecturer performance at La Tansa Mashiro University. Second, the crucial
finding indicates that lecturer competency acts as a significant partial
mediator. This suggests that improvements in teamwork and interpersonal
communication not only have a direct effect on performance but also
contribute through the mechanism of enhancing lecturer competency first.
Third, among the three independent variables examined, lecturer competence
has the largest direct effect on performance, confirming its role as the
dominant factor.
Theoretically, this finding enriches the body of knowledge in
Education Management, particularly in formulating a model for enhancing
lecturer performance by positioning competence as a key mediator.
Practically, the research results provide a clear roadmap for the leadership of
La Tansa Mashiro University and similar higher education institutions. Policy
recommendations that can be implemented include: designing interventions to
build a culture of collaboration and solid teamwork; conducting regular
training on interpersonal communication skills and conflict management; and
making sustainable competence development programs (training, further
study, certification) an core strategy for performance improvement. The
implementation of a performance appraisal and reward system that aligns
with teamwork, communication, and competence development should also be
considered. It is hoped that these recommendations will increase the
productivity and quality of the tridharma perguruan tinggi (the three pillars of
higher education: teaching, research, and community service), which will
ultimately have a positive impact on the quality of graduates and the
university's contribution to community development.</mods:abstract><mods:classification authority="lcc">L Education (General)</mods:classification><mods:originInfo><mods:dateIssued encoding="iso8061">2026</mods:dateIssued></mods:originInfo><mods:originInfo><mods:publisher>UNIVERSITAS SULTAN AGENG TIRTAYASA;DOKTOR PENDIDIKAN</mods:publisher></mods:originInfo><mods:genre>Thesis</mods:genre></mods:mods>
