Abstract
Digitalization in the banking industry requires human resource management strategies that can sustain employee performance. This study aims to examine the effects of digitalization and innovation-based training on employee performance, both directly and indirectly through employee engagement at BNI Region 46 Banten. A quantitative explanatory design was employed. The sample consisted of 150 employees selected using proportional random sampling from several main branch offices. Data were analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS) with SmartPLS 4, involving assessment of the outer model (validity and reliability) and inner model (path coefficients, R-square, and mediation testing). The results show that digitalization and innovation-based training have positive and significant effects on employee performance. Both variables also have positive and significant effects on employee engagement, which in turn positively and significantly influences employee performance. Specific indirect effect analysis indicates that employee engagement partially mediates the influence of digitalization and innovation-based training on employee performance. These findings highlight that improving employee performance in the era of digital banking cannot rely solely on technology investment and training programs but must be integrated with systematic and continuous engagement management strategies.

| Additional Information: | Digitalisasi pada industri perbankan menuntut penyesuaian strategi pengelolaan sumber daya manusia agar kinerja pegawai tetap optimal. Penelitian ini bertujuan menganalisis pengaruh digitalisasi dan pelatihan berbasis inovasi terhadap kinerja pegawai, baik secara langsung maupun melalui employee engagement pada BNI 46 Wilayah Banten. Pendekatan yang digunakan adalah kuantitatif dengan desain explanatory. Sampel penelitian berjumlah 150 pegawai yang dipilih menggunakan teknik proportional random sampling pada beberapa KCU. Pengolahan data dilakukan dengan metode Structural Equation Modeling Partial Least Squares (SEM-PLS) menggunakan SmartPLS 4, melalui pengujian outer model (validitas dan reliabilitas) serta inner model (path coefficient, R-square, dan uji mediasi). Hasil penelitian menunjukkan bahwa digitalisasi dan pelatihan berbasis inovasi berpengaruh positif dan signifikan terhadap kinerja pegawai. Kedua variabel tersebut juga berpengaruh positif dan signifikan terhadap employee engagement, sementara employee engagement sendiri berpengaruh positif dan signifikan terhadap kinerja pegawai. Analisis specific indirect effect mengindikasikan bahwa employee engagement memediasi secara parsial pengaruh digitalisasi dan pelatihan berbasis inovasi terhadap kinerja pegawai. Temuan ini menegaskan bahwa peningkatan kinerja pegawai di era perbankan digital tidak cukup hanya melalui investasi teknologi dan program pelatihan, tetapi perlu diintegrasikan dengan strategi pengelolaan engagement yang sistematis dan berkelanjutan. | |||||||||
