Abstract
This study aims to determine the effect of locus of control (X1) and the physical work environment (X2) on employee performance (Y), with job satisfaction (Z) as an intervening variable. Locus of control reflects an individual's belief in control over the outcome of their work, while the physical work environment refers to the condition of the work space and facilities, which can influence comfort and productivity. Job satisfaction is positioned as a mediating variable that plays a role in bridging the relationship between the independent variables and employee performance. This study used a quantitative approach with a survey method. Data were collected through questionnaires distributed to 75 employee respondents at PT PLN UP3 Teluk Naga, Tangerang Regency, and analyzed using path analysis with the assistance of SmartPLS 4.0 statistical software. The results indicate that locus of control and the physical work environment have a significant influence on job satisfaction, directly and indirectly influencing employee performance. Furthermore, job satisfaction proved to be an intervening variable, strengthening the relationship between variables X1 and X2 and Y. The results of this study indicate that improving employee performance can be achieved by strengthening internal factors such as locus of control and improving the physical work environment, which ultimately increases job satisfaction. Therefore, organizations need to pay attention to holistic human resource management to optimize employee performance

| Additional Information: | Penelitian ini bertujuan untuk mengetahui pengaruh locus of control (X1) dan Lingkungan kerja fisik fisik (X2) terhadap kinerja pegawai (Y) dengan kepuasan kerja (Z) sebagai variabel intervening. Locus of control mencerminkan keyakinan individu terhadap kendali atas hasil pekerjaannya, sedangkan Lingkungan kerja fisik fisik mengacu pada kondisi ruang dan fasilitas kerja yang dapat memengaruhi kenyamanan dan produktivitas. Kepuasan kerja diposisikan sebagai variabel mediasi yang berperan dalam menjembatani hubungan antara variabel independen dengan kinerja pegawai. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei. Data dikumpulkan melalui penyebaran kuesioner kepada 75 responden pegawai di PT PLN UP3 Teluk Naga Kab. Tangerang dan dianalisis menggunakan analisis jalur melalui bantuan perangkat lunak statistik SmartPLS 4.0. Hasil penelitian menunjukkan bahwa locus of control dan Lingkungan kerja fisik fisik berpengaruh signifikan terhadap kepuasan kerja, dan secara langsung maupun tidak langsung berpengaruh terhadap kinerja pegawai. Selain itu, kepuasan kerja terbukti menjadi variabel intervening yang memperkuat hubungan antara variabel X1 dan X2 terhadap Y. Hasil penelitian ini mengindikasikan bahwa peningkatan kinerja pegawai dapat dicapai melalui penguatan faktor internal seperti locus of control, serta perbaikan kondisi Lingkungan kerja fisik fisik yang pada akhirnya meningkatkan kepuasan kerja. Oleh karena itu, organisasi perlu memperhatikan pengelolaan sumber daya manusia secara holistik agar kinerja pegawai dapat optimal. | |||||||||
