Abstract
This study aims to analyze the effect of transformational leadership and career development on employee performance, with organizational commitment as an intervening variable at PT. Panata Jaya Mandiri. The main problems raised are fluctuations in production target achievement and the increasing percentage of defective products duringthe 2021–2024 period,whichindicateproblemsin human resource management, especially in the aspects of leadership and career development. This study uses a quantitative approach with a survey method of 136 respondents. The variables studied include transformational leadership, career development, organizational commitment, and employee performance. Data were analyzed using the Structural Equation Modeling (SEM) technique. The results of the study indicate thattransformationalleadership and career development have a positive and significant effect on employee performance, both directly and indirectly through organizational commitment. Organizational commitment has been shown to mediate some of the effects of transformational leadership on employee performance significantly, but only mediates a small part of the effect of career development on employee performance and is not statistically significant. These findings emphasize the importance ofthe role ofinspirationalleadershipand structured career development strategies in building commitment and improving employee performance. Thus, organizations need to strengthen HR development programs in order to achieve optimal performance.

| Additional Information: | Penelitian ini bertujuan untuk menganalisis pengaruh kepemimpinan transformasional dan pengembangan karier terhadap kinerja karyawan, dengan komitmen organisasi sebagai variabel intervening pada PT. Panata Jaya Mandiri. Permasalahan utama yangdiangkat adalah fluktuasi pencapaian target produksi dan meningkatnya persentase produk cacat selama periode 2021 –2024, yang mengindikasikan adanya permasalahan dalam pengelolaan sumber daya manusia, khususnya dalam aspek kepemimpinan dan pengembangan karier. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei terhadap 136 responden. Variabel yang diteliti meliputi transformational leadership, career development, komitmen organisasi, dan kinerja karyawan. Data dianalisis menggunakan teknik Structural Equation Modeling (SEM). Hasil penelitian menunjukkan bahwa transformational leadership dan career development berpengaruh positif dan signifikan terhadap kinerja karyawan, baik secara langsung maupun tidak langsung melalui komitmen organisasi. Komitmen o rganisasi terbuktimemediasisebagian pengaruh transformationalleadership terhadap kinerja karyawan secara signifikan, namun hanya memediasi sebagian kecil pengaruh career developmentterhadap kinerja karyawan dantidak signifikan secarastatistik. Temuan ini menegaskan pentingnya peran kepemimpinan yang inspiratif serta strategi pengembangan karier yang terstruktur dalam membangun komitmen dan meningkatkan performa karyawan. Dengan demikian,organisasi perlu memperkuat program pengembangan SDM agar mampu mencapai kinerja optimal. | |||||||||
