Abstract

The high employee turnover in the manufacturing sector, especially at PT IHI Power Service Indonesia (15% per year), is a strategic challenge for organizational effectiveness and efficiency. This study aims to analyze the effect of Reward and Recognition on Intention to Stay, by considering the mediating role of Employee Engagement and Job Satisfaction. A quantitative approach was used with a survey method on 182 permanent employees. The research instrument was a Likert-scale closed questionnaire and analyzed using PLS-SEM .The results showed that Reward and Recognition has a positive and significant effect on Intention to Stay, both directly and indirectly through Employee Engagement and Job Satisfaction. The chain mediation model shows that Reward and Recognition increases Employee Engagement, which then increases Job Satisfaction, and further strengthens Intention to Stay. The practical implication is that companies need to implement a fair and relevant reward system, and integrate it with strategies to increase engagement and job satisfaction to reduce employee turnover intention. Theoretically, this study enriches the HRM literature through a dual mediation model based on Social Exchange Theory in the context of the manufacturing industry in Indonesia.

Additional Information: Tingginya turnover karyawan di sektor manufaktur, khususnya di PT IHI Power Service Indonesia (15% per tahun), menjadi tantangan strategis bagi efektivitas dan efisiensi organisasi. Penelitian ini bertujuan menganalisis pengaruh Reward and Recognition terhadap Intention to Stay, dengan mempertimbangkan peran mediasi Employee Engagement dan Kepuasan Kerja. Pendekatan kuantitatif digunakan dengan metode survei pada 182 karyawan tetap. Instrumen penelitian berupa kuesioner tertutup berskala Likert dan dianalisis menggunakan PLS-SEM. Hasil penelitian menunjukkan bahwa Reward and Recognition berpengaruh positif dan signifikan terhadap Intention to Stay, baik secara langsung maupun tidak langsung melalui Employee Engagement dan Kepuasan Kerja. Model mediasi berantai memperlihatkan bahwa Reward and Recognition meningkatkan Employee Engagement, yang kemudian meningkatkan Kepuasan Kerja, dan selanjutnya memperkuat Intention to Stay. Implikasi praktisnya, perusahaan perlu menerapkan sistem penghargaan yang adil dan relevan, serta mengintegrasikannya dengan strategi peningkatan engagement dan kepuasan kerja guna menekan niat pindah karyawan. Secara teoritis, penelitian ini memperkaya literatur manajemen SDM melalui model mediasi ganda berbasis Social Exchange Theory dalam konteks industri manufaktur di Indonesia.
