Abstract
This study aims to explore and analyze the influence of incentive and organizational commitment on employee performance, with job satisfaction considered as a mediating variable in the relationship. The background of this research stems from the observed decline in employee performance at the Baitul Maal HIdayatullah (BMH) Regional Office in Banten Province, as reflected by the failure to meet performance targets during several months in 2023. This condition is suspected to be caused by the ineffectiveness of the incentive system and the suboptimal level of employee commitment. To provide a more comprehensive understanding, this study also examines the role of job satisfaction as an intervening variable mediating the relationship between independent and dependent variables. A quantitative approach with an explanatory method was employed in this research. The population consisted of all 100 employees at BMH Banten, using a saturated sampling technique. Data collection was conducted through questionnaires, interviews, observation, and literature review. The data were analyzed using Structural Equation Modeling (SEM) with the help of SmartPLS version 4.0 software. The result of the study indicate that incentives and organizational commitment have a signifikan and positive influence on job satisfaction. Furthermore, job satisfaction was found to play a signifcant role in enhancing employee performance. Based on these findings, it is recommended that non-profit organizations such as BMH maintain a balanced strategy involving incentive distribution, strengthening organizational commitment, and fostering optimal job satisfaction in order to sustainably improve employee performance.

| Additional Information: | Penelitian ini dilakukan dengan tujuan untuk mengeksplorasi serta menganalisis dari insentif dan komitmen organisasi terhadap kinerja karyawan, dengan mempertimbangkan kepuasan kerja sebagai variabel mediasi dalam hubungan tersebut. Latar belakang penelitian ini berangkat dari temuan adanya penurunan kinerja pada Lembaga Baitul Maal Hidayatullah (BMH) Perwakilan Provinsi Banten, yang ditunjukkan oleh tidak tercapainya target kinerja pada beberapa bulan sepanjang tahun 2023. Kondisi tersebut diduga dipengaruhi oleh implementasi sistem insentif yang kurang efektif serta tingkat komitmen karyawan yang belum optimal. Untuk memberikan pemahaman yang lebih mendalam, penelitian ini turut menelaah peran kepuasan kerja sebagai variabel intervening dalam mediasi hubungan antara variabel independen dan dependen. penelitian ini menggunakan pendekatan kuantitatif dengan metode eksploratori. Seluruh karyawan BMH Banten yang berjumlah 100 orang dijadikan sebagai populasi, dan teknik sampling yang digunakan adalah sampel jenuh. Data dikumpulkan melalui kuesioner, wawancara, observasi, serta telaah literature. Teknik analisis yang digunakan adalah Structural Equation Modeling (SEM) dengan bantuan perangkat lunak SmartPLS versi 4.0. Hasil penelitian ini menunjukkan bahwa insentif dan komitmen organisasi memiliki pengaruh yang signifikan dan positif terhadap tingkat kepuasan kerja. Selanjutnya, kepuasan kerja ditemukan berperan siginifikan dalam meningkatkan kinerja.Berdasarkan hasil tersebut, penelitian ini merekomendasikan agar lembaga non- profit seperti BMH dapat mengelola keseimbangan antara pemberian insentif, peningkatan komitmen organisasi, serta penciptaan kepuasan kerja yang optimal guna mendorong kinerja secara berkelanjutan. | |||||||||
