Abstract

Employee performance is an important indicator in assessing organizational effectiveness, but it is often affected by work pressures such as workload and role conflict. In the context of the Cilegon Resort Police, the limited number of personnel has resulted in the delegation of excessive tasks to employees, which has the potential to cause stress and decreased performance. In addition, role conflict arises from role incongruence and overlapping directives, increasing the risk of disrupting work effectiveness. Perceived Organizational Support (POS) is considered as a factor that can reduce the negative impact of workload and role conflict on employee performance. This study aims to examine the effect of role conflict and workload on employee performance, as well as the moderating role of POS in the relationship. This study uses a quantitative approach with an explanatory design. Data were collected through questionnaires from 106 members of Bhabinkamtibmas Cilegon Police. Data analysis was carried out using the Partial Least Squares Structural Equation Modeling (PLS-SEM) method. The results showed that role conflict has a positive and insignificant effect on employee performance, while workload has a negative but insignificant effect. In addition, POS is proven to positively and significantly moderate the effect of workload on performance, but is not significant in moderating the relationship between role conflict and performance. The conclusions of this study emphasize the importance of strengthening tangible organizational support in helping employees manage workload more effectively. The researcher recommends that police management improve communication, supervision, and support facilities so that employees can optimize their roles in a balanced and productive manner.

Additional Information: Kinerja pegawai merupakan indikator penting dalam menilai efektivitas organisasi, namun sering kali dipengaruhi oleh tekanan kerja seperti beban kerja dan konflik peran. Dalam konteks Kepolisian Resor Cilegon, keterbatasan jumlah personel berdampak pada pelimpahan tugas berlebih kepada pegawai, yang berpotensi menimbulkan stres dan penurunan kinerja. Selain itu, konflik peran muncul akibat ketidaksesuaian peran dan arahan yang tumpang tindih, sehingga memperbesar risiko terganggunya efektivitas kerja. Perceived Organizational Support (POS) dipertimbangkan sebagai faktor yang mampu mereduksi dampak negatif beban kerja dan konflik peran terhadap kinerja pegawai. Penelitian ini bertujuan untuk menguji pengaruh konflik peran dan beban kerja terhadap kinerja pegawai, serta peran moderasi POS dalam hubungan tersebut. Penelitian ini menggunakan pendekatan kuantitatif dengan desain eksplanatori. Data dikumpulkan melalui kuesioner terhadap 106 anggota Bhabinkamtibmas Polres Cilegon. Analisis data dilakukan dengan menggunakan metode Partial Least Squares Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa konflik peran berpengaruh positif tidak signifikan terhadap kinerja pegawai, sementara beban kerja berpengaruh negatif namun tidak signifikan. Selain itu, POS terbukti memoderasi secara positif dan signifikan pengaruh beban kerja terhadap kinerja, namun tidak signifikan dalam memoderasi hubungan konflik peran terhadap kinerja. Simpulan dari penelitian ini menekankan pentingnya penguatan dukungan organisasi yang nyata dalam membantu pegawai mengelola beban kerja secara lebih efektif. Peneliti merekomendasikan agar manajemen kepolisian meningkatkan komunikasi, supervisi, dan fasilitas pendukung agar pegawai dapat mengoptimalkan peran mereka secara seimbang dan produktif.
