Abstract

In the face of increasingly intense business competition, employee performance has become a key factor in determining organizational success, including at BPR Serang. Human resource management through talent management and knowledge management plays a significant role in enhancing employee performance; however, these efforts are insufficient without high levels of employee engagement. Emotionally engaged and highly motivated employees tend to be more productive and contribute more significantly to the achievement of organizational goals. Based on employee performance trend data at BPR Serang for the period 2018–2022, performance targets have consistently not been met, with a growing deviation that reached 9.87% in 2022. This indicates the need for a more in-depth evaluation of the factors affecting employee performance, including training, incentives, and organizational restructuring. Therefore, this study aims to analyze the influence of talent management and knowledge management on employee performance, with employee engagement as an intervening variable, in order to formulate more effective strategies for optimizing human resources at BPR Serang and provide recommendations for other companies facing similar challenges. This research is a quantitative study. The population consists of all employees working at BPR Serang. The sample includes 65 employees selected from the Kasemen, Kragilan, and Pontang branch offices. Data were collected using a validated and reliable questionnaire and analyzed using SmartPLS 4.0 software. The results of the study show that talent management has a positive and significant effect on employee engagement at BPR Serang, and knowledge management also has a positive and significant effect on employee engagement. Furthermore, both talent management and knowledge management have positive and significant effects on employee performance. Employee engagement positively and significantly affects employee performance. Moreover, employee engagement significantly moderates the relationship between talent management and employee performance, as well as the relationship between knowledge management and employee performance at BPR Serang.

Additional Information: Dalam menghadapi persaingan bisnis yang semakin ketat, kinerja karyawan menjadi faktor kunci bagi keberhasilan perusahaan, termasuk di BPR Serang. Pengelolaan sumber daya manusia melalui manajemen talenta dan manajemen pengetahuan berperan penting dalam meningkatkan kinerja karyawan, namun tidak cukup tanpa adanya keterlibatan karyawan yang tinggi. Karyawan yang terlibat secara emosional dan memiliki motivasi tinggi cenderung lebih produktif dan berkontribusi lebih besar terhadap pencapaian tujuan organisasi. Berdasarkan data tren kinerja karyawan BPR Serang periode 2018-2022, terlihat bahwa target kinerja belum pernah tercapai, dengan deviasi yang semakin meningkat, mencapai 9,87% pada tahun 2022. Hal ini menunjukkan perlunya evaluasi lebih dalam terhadap faktor-faktor yang memengaruhi kinerja karyawan, termasuk pelatihan, insentif, dan restrukturisasi organisasi. Oleh karena itu, penelitian ini bertujuan untuk menganalisis pengaruh manajemen talenta dan manajemen pengetahuan terhadap kinerja karyawan dengan keterlibatan karyawan sebagai variabel intervening, guna merumuskan strategi yang lebih efektif dalam mengoptimalkan sumber daya manusia di BPR Serang dan memberikan rekomendasi bagi perusahaan lain yang menghadapi tantangan serupa. Penelitian ini merupakan penelitian kuantitatif. Populasi dalam penelitian ini adalah seluruh karyawan yang bekerja di BPR Serang. Sampel dalam penelitian ini 65 karyawan. Peneliti mengambil nama anggota dari kantor cabang Kasemen, Kragilan, dan Pontang. Teknik pengumpulan data dalam penelitian ini menggunakan kuesioner yang sudah dinyatakan valid dan reliabel. erolehan data yang didapatkan dari responden. selanjutnya dianalisis menggunakan program SmartPLS 4.0. Hasil penelitian dalam tesis ini adalah Talent management berpengaruh positif dan signifikan terhadap employee engagement pada BPR Serang, Knowledge management berpengaruh positif dan signifikan terhadap employee engagement pada BPR Serang. Talent management berpengaruh positif dan signifikan terhadap employee performance pada BPR Serang, Knowledge management berpengaruh positif dan signifikan terhadap employee performance pada BPR Serang, Employee engagement berpengaruh berpengaruh positif dan signifikan terhadap employee performance pada BPR Serang, Talent management berpengaruh positif dan signifikan terhadap employee performance yang dimoderasi employee engagement pada BPR Serang dan Knowledge management berpengaruh positif dan signifikan terhadap employee performance yang dimoderasi oleh employee engagement pada BPR Serang.
