Abstract
The decrease in the organizational commitment index at Indonesian Food and Drug Authority Regional Office in Serang has created an urgent need to understand the factors that influence it. This study aims to examine the influence of quality of work life and perceived communication satisfaction on organizational commitment, with employee engagement as a mediating variable. The results of this study are expected to contribute to efforts to increase organizational commitment, which is essential for performance and public services. A quantitative approach was used through a survey method civil servants at the BBPOM in Serang, with data analysis using Structural Equation Modeling (SEM). The analysis was conducted to identify the direct and indirect effects between the variables studied. The results showed that quality of work life has a significant effect on organizational commitment, but not significant on employee engagement. In contrast, perceived communication satisfaction has a significant effect on employee engagement, but not directly on organizational commitment. Employee engagement is proven to have a significant effect on organizational commitment and mediate the relationship between perceived communication satisfaction and organizational commitment. However, no significant mediating role of employee engagement was found in the relationship between quality of work life and organizational commitment. These findings emphasize the importance of internal Communication in promoting employee engagement, which in turn increases organizational commitment. Therefore, it is recommended that organizations prioritize internal communication strategies that are able to increase emotional, cognitive, and behavioral engagement, along with more strategic improvements to quality of work life programs.

Additional Information: | Penurunan indeks komitmen organisasi pada Balai Besar Pengawas Obat dan Makanan (BBPOM) di Serang menimbulkan urgensi untuk memahami faktor faktor yang mempengaruhinya. Penelitian ini bertujuan menguji pengaruh kualitas kehidupan kerja dan persepsi kepuasan komunikasi terhadap komitmen organisasi, dengan keterlibatan pegawai sebagai variabel mediasi. Hasil penelitian ini diharapkan berkontribusi dalam upaya peningkatan komitmen organisasi, yang esensial bagi kinerja dan pelayanan publik. Pendekatan kuantitatif digunakan melalui metode survei terhadap Aparatur Sipil Negara pada BBPOM di Serang, dengan analisis data menggunakan Structural Equation Modeling (SEM). Analisis dilakukan untuk mengidentifikasi pengaruh langsung dan tidak langsung antara variabel-variabel yang diteliti. Hasil penelitian menunjukkan bahwa kualitas kehidupan kerja berpengaruh signifikan terhadap komitmen organisasi, namun tidak signifikan terhadap keterlibatan pegawai. Sebaliknya, persepsi kepuasan komunikasi berpengaruh signifikan terhadap keterlibatan pegawai, tetapi tidak secara langsung terhadap komitmen organisasi. Keterlibatan pegawai terbukti berpengaruh signifikan terhadap komitmen organisasi dan menjadi mediator dalam hubungan antara persepsi kepuasan komunikasi dan komitmen organisasi. Namun, tidak ditemukan peran mediasi signifikan dari keterlibatan pegawai dalam hubungan antara kualitas kehidupan kerja dan komitmen organisasi. Temuan ini menekankan pentingnya komunikasi internal dalam mendorong keterlibatan pegawai, yang pada gilirannya meningkatkan komitmen organisasi. Oleh karena itu, organisasi disarankan memprioritaskan strategi komunikasi internal yang mampu meningkatkan keterlibatan secara emosional, kognitif, dan perilaku, disertai penyempurnaan program kualitas kehidupan kerja secara lebih strategis. | |||||||||
