Abstract

This study aims to analyze the elements of pesantren-based school organizational culture in developing the prophetic character of students. The research was conducted at Nurul Fikri Islamic Junior and Senior High School in Serang, focusing on the following issues: existing elements of organizational culture, the functions of organizational culture, the outcomes of prophetic character development, and the supporting and inhibiting factors of school organizational culture in fostering the prophetic character of students. This research uses a qualitative method, employing descriptive data in the form of written or spoken language from observable individuals or actors. This approach is used to explain and analyze phenomena related to individuals, groups, events, social dynamics, attitudes, beliefs, and perceptions. Data were collected through interviews, documentation, and observations involving 18 respondents, including school leaders, teachers, dormitory caretakers, and students. The data were also supported by survey results from students and teachers. The findings indicate that six elements of organizational culture are effectively implemented in developing the prophetic character of students: (1). Moral-academic leadership of the principal; (2). Creation of discipline within the school; (3). Promotion of sensitivity among school members; (4). Democratic management of student organizations; (5). Building a moral community, and (6). Enhancing the importance of moral care. The functions of organizational culture, reflected in school identity, member commitment, and behavioral control, are also categorized as good, as evidenced by the appearance of nearly all indicators within the school organization. The study further describes the prophetic character traits of students— sidiq (truthfulness), amanah (trustworthiness), fathonah (intelligence), and tabligh (conveying messages)—that are ingrained through activities and routines at school. However, certain traits, such as honesty and discipline among male students in dormitory life, still require strengthening. Supporting factors for the implementation of organizational culture in schools include the principal, teachers, students, school regulations and facilities, parents, the school committee, and the local Department of Education and Culture. On the other hand, inhibiting factors include the need for improvement in the managerial supervision and evaluation skills of the principal, teachers’ incomplete understanding and lack of confidence in character education, students’ weak personal awareness, and parents' lack of commitment to adhering to school rules. Additional Information: Penelitian ini bertujuan menganalisis elemen budaya organisasi sekolah berbasis pesantren dalam mengembangkan karakter profetik santri. Penelitian dilakukan di sekolah SMP-SMA Islam Nurul Fikri Serang dengan rumusan masalalı yaitu Elemen budaya organisasi yang berlaku, fungsi budaya organisasi, hasil pengembangan karakter profetik dan faktor pendukung dan penghambat budaya organisasi sekolah dalam mengembangkan karakter profetik santri di sekolah tersebut. Penelitian ini menggunakan metode kualitatif dimana dalam hal ini menggunakan data deskripsi berupa bahasa tertulis atau lisan dari orang atau pelaku yang dapat diamati. Pendekatan ini dilakukan untuk menjelaskan dan menganalisi fenomena individu, kelompok, peristiwa, dinamika sosial, sikap, keyakinan dan persepsi. Data penelitian diperoleh melalui wawancara, dokumentasi dan observasi dengan menggunakan responden dari pimpinan, guru, pengasuh asrama dan siswa sejumlah 18 informan. Data juga diperkuat dengan hasil survei pada santri dan guru. Hasil penelitian menemukan bahwa terdapat enam elemen budaya organisasi yang terimplementasikan dengan baik dalam mengembangkan karakter profetik santri yaitu kepemimpinan moral akademik kepala sekolah, sekolah menciptakan disiplin, sekolah menciptakan kepekaan kepada warga sekolah, sekolah memanfaatkan pengelolaan organisasi siswa secara demokratis, sekolah menciptakan moral komunitas dan sekolah meningkatkan pentingnya kepedulian terhadap moral. Fungsi budaya organisasi terlihat dari identitas sekolah, komitmen anggota sekolah dan pengendali perilaku juga menunjukkan kategori baik terlihat dari hampir keseluruhan indikator muncul dalam organisasi sekolah. Hasil penelitian juga menggambarkan karakter profetik santri yaitu sidiq, amanah, fathonah dan tabligh tertanam dalam diri santri melalui kegiatan dan pembiasaan di sekolah, namun demikian terdapat karakter yang masih perlu penguatan pada santri putra yaitu kejujuran dan kedisiplinan dalam kehidupan di asrama. Faktor pendukung implementasi budaya di sekolah berasal dari kepala sekolah, guru, santri, peraturan sekolah dan fasilitas, orang tua, komite sekolah dan Dinas pendidikan dan Kebudayaan setempat. Sedangkan faktor penghambat adalah kompetensi manajerial pengawasan dan evaluasi pada kepala sekolah yang masih perlu ditingkatkan, beberapa guru yang belum memiliki pemahaman yang utuh dan kurang dalam kepercayaan diri dalam memberi pembinaan karakter, pribadi santri yang masih lemah dalam membangun kesadaran dan orang tua yang belum berkomitmen terhadap aturan sekolah.
